عنوان فارسی جستاری بر تجارب پزشکان از نیاز به آموزش مهارتهای رهبری در مدیریت سلامت، مطالعه پدیدارشناسانه
چکیده فارسی مقاله هدف و زمینه : مدیریت همه سازمانها و بویژه سطوح مختلف نظام سلامت در ارائه خدمات مؤثر و کیفی تعیین کننده هست و در این ارتباط آموزش مهارتهای رهبری به پزشکانی که در رده های مختلف مدیریت اشتغال دارند، جایگاه ویژه ای دارد. پژوهش حاضر، ضمن واکاوی در تجربه ‌زیسته پزشکان مدیر، ادراک آنان از رهبری و مهارتها و شایستگیهای لازم، را مورد بررسی قرار داده است.
روش پژوهش : این مطالعه مبتنی بر رویکردی کیفی و به روش پدیدارشناسی توصیفی، با مطالعه تجارب پزشکان مدیر ( بیمارستان، کلینیک، ستادی) در سطوح مختلف می باشد. بر این اساس تجارب زیسته 12 نفر از پزشکان مدیر از مشکلات رهبری و نیاز آموزشی در مراکز درمانی و با استفاده از مصاحبه نیم ساختار یافته بررسی شده است. به منظور احراز صحت و دقت اطلاعات تحقیق از معیار اعتماد پذیری با دو روش بازبینی مشارکت کنندگان (10 نفر) و مرور خبرگان غیر شرکت کننده (4 نفر) در پژوهش استفاده شده است. این تحقیق با روش نمونه‌گیری هدفمند موارد بارز انجام شده است. تحلیل داده‌ها بر اساس راهبرد هفت مرحله‌ای کُلایزی صورت‌ پذیرفت.
یافته ها : از تحلیل داده ها، 123 کد ، یک مضمون اصلی و 12 زیر مضمون به دست آمده است. مضمون اصلی نشان داد: آموزش مهارت در تعاملات انسانی، به عنوان عصاره مهارت رهبری در نظام سلامت نیاز آموزشی پزشکان مدیر هست. زیرمضمونهای این نیاز آموزشی عبارتند از: ادراک و مدیریت برداشت ، اخلاق حرفه ای ، مدیریت تعارض و حل مسأله ، آگاهی از سازمان غیر رسمی ، مهارتهای ارتباطی ، مدیریت فرهنگی، خلاقیت، انگیزش، هوش هیجانی، مدیریت تغییر، مدیریت احساس، مدیریت مشارکتی.
نتایج : بر اساس نتایج این پژوهش می توان گفت؛ توجه به مهارتهای رهبری و آموزش آن، در برنامه درسی آموزش پزشکی و نیز دوره های بازآموزی پزشکان مدیر، اثربخشی مدیران را ارتقاء خواهد داد.

عنوان انگلیسی A Study of Physicians' Experiences of the Educational Need for Leadership Skills in Health Management, a Phenomenological Study
چکیده انگلیسی مقاله Aims and Background: The management of all organizations and especially the different levels of the health system is crucial in providing effective and quality services, and in this regard, acquiring leadership skills to physicians working in different levels of management is of particular importance. The present study, while analyzing the lived experience of management physicians, examines their perception of leadership and the necessary skills and competencies.
Methods: This study is based on a qualitative approach and descriptive phenomenological method, by studying the experiences of manager physicians (hospitals, clinics and staff) at different levels. Based on this, the lived experiences of 12 manager physicians of leadership problems and educational needs in medical centers have been reviewed using semi-structured interviews. In order to trustworthiness of the research data, the trustworthiness criterion was used with two methods of reviewing participants (10 people) and reviewing non-participating experts (4 people) in the research. This research has been done by outstanding cases purposive sampling method. Data analysis was performed based on the seven-step Colaizi strategy.
Results: From data analysis, 123 codes, one main theme and 12 sub-themes were obtained. The main theme showed: Skills training in human interactions, as an extract of leadership skills in the health system is the educational need of physicians. Sub-themes of this educational need are Perception and impression management, professional ethics, conflict management and problem solving, informal organization awareness, communication skills, cultural management, creativity, motivation, emotional intelligence, change management, emotion management, participatory management.
Conclusion: Based on the results of this research, it can be said; paying attention to leadership skills and training them in the medical education curriculum as well as retraining courses for managerial physicians will enhance the effectiveness of managers.
